7,704-employee study finds fully remote workers highest in well-being, onsite lowest

Remote work correlates with elevated well-being in a 7,704-person healthcare sample. Location affects well-being directly but turnover only indirectly. Data favor preserving employee choice over mandated returns.

Researchers at the University of Colorado and MD Anderson analyzed 2023 survey responses matched to 2024 turnover records. Fully remote employees scored highest on well-being metrics. Onsite employees scored lowest. Remote respondents used more positive terms for teamwork and inclusion when describing culture. Work location showed no direct link to turnover once well-being was controlled.

The study contradicts assumptions that remote arrangements reduce connection. Autonomy over schedule and workspace appears to drive the well-being gap. Earlier experiments, including a 2015 Stanford call-center trial, recorded similar productivity and retention gains under remote conditions. The current data extend those findings to a large clinical workforce.

Organizations that remove remote options face measurable well-being declines without corresponding gains in retention. Leaders who cite culture concerns lack supporting evidence from this dataset. Future policy should treat location as an evidence-based variable rather than a default preference.

Longitudinal tracking of the same cohort through 2027 will test whether well-being advantages persist after initial remote tenure exceeds two years.
